Example. "If the agency writes $400K in premium this month, every producer earns $250."
Aligns individual incentives with group success. Top producers can't coast knowing the team is behind because the bonus they'd miss is real money.
How to structure one
Three decisions:
- What's the team target? Agency premium? Team policy count? A specific product push?
- Who's eligible? All producers? Only producers who hit their own individual goal? Service staff too?
- How much is the bonus? Flat amount per person? Scaled by individual contribution?
When team bonuses work
Best for:
- End-of-month pushes where the agency is close but not quite there
- New product launches — getting everyone focused on selling life or commercial
- Building team culture at agencies where producers otherwise operate as independent operators
- Service staff inclusion — gives non-producers skin in the game
When team bonuses backfire
Watch out for:
- Free riders. A producer who misses their own goal but still earns the team bonus creates resentment.
- Too-easy targets. If the bonus pays out every month anyway, it's just salary. Makes it a baseline expectation, not a reward.
- Too-hard targets. If the team bonus never pays out, producers stop believing in it and tune out.
The fix for free-rider resentment
Require individual goal attainment as eligibility. A producer earns the team bonus only if they also hit their personal goal that month. Aligns individual effort with team outcome.

"If the agency hits $400K in written premium this month AND at least 70% of producers hit their individual goal, every producer who hit their individual goal earns $300."
